TRAINING: FIT OR FLAW? WHY MISALIGNED LEARNING IS COSTING YOU

Training is only transformative when it’s aligned with your organization’s goals.

My journey from the workshop floor to global strategy has taught me one profound truth: every learning initiative must link directly to impact. But how often do we invest heavily in training programs only to see minimal movement on our strategic objectives? This is a question I’ve wrestled with throughout my diverse career, a journey that began not in a boardroom, but on a machining floor. Starting my career as a machinist, I learned firsthand the invaluable lesson that every action, every process, and every skill development must serve a purpose. If a new technique wasn't directly linked to improving efficiency, reducing waste, or enhancing product quality, it simply wasn't adopted.

This foundational understanding—that training must have a clear, tangible link to operational success—has been a guiding principle throughout my professional life. Yet, in the corporate world, we often see the opposite. We see "check-the-box" learning. We see training budgets spent in Q4 just to use them up. We see a disconnect that is costing businesses millions.

Let’s explore how to stop the waste, link learning to strategy, and leverage new tools like AI to ensure your people are an engine for growth, not a cost center.

The High Cost of Misalignment

As my career progressed, I had the incredible opportunity to work across international borders, experiencing diverse business cultures and operational challenges. Whether it was implementing new manufacturing processes in Europe or optimizing supply chains in Asia, I consistently observed a common thread: the most successful organizations were those where learning and development weren't siloed activities, but rather integral components of their strategic fabric.

Conversely, without a clear line of sight between what employees are learning and the overarching strategic priorities of the business, training becomes a burden.

It’s like tuning an engine without knowing if it’s for a race car or a tractor.

When training is misaligned, you aren't just wasting the cost of the course or the facilitator. You are wasting:

  • Time: The hours employees spend away from their core work.
  • Momentum: The enthusiasm of your team, which wanes when they can't apply what they've learned.
  • Credibility: The trust leadership loses when initiatives fail to deliver results.

Misaligned training isn’t just a waste of money—it’s a drain on time, momentum, and credibility.

Bridging the Gap: From Catalog to Capability

So, how do we bridge this gap? How do we link training efforts to strategic priorities and measurable outcomes? It requires a shift from buying products to building capabilities.

Stop buying training products—start building capabilities.

It starts with defining clear objectives.

What are the key strategic goals for your organization in the next 1-3 years?

Are you trying to reduce cycle time? Enter a new market? Automate a manual process? Once the goal is clear, identify the specific skills, competencies, and behaviors required to achieve those goals.

This is where we move beyond generic training catalogs and create targeted, purposeful learning experiences.

The Role of Leadership

The role of leadership in aligning training with organizational goals cannot be overstated.

Leaders must champion the cause, communicate the strategic relevance of learning, and actively participate in the process.

When leaders demonstrate their commitment, it signals to the entire organization that training is not an optional extra, but a vital investment in future success. They are the architects who translate strategic vision into actionable learning pathways. If a manager cannot explain why a team member is taking a specific course and how it helps the department win, the training should likely be paused.

The AI Angle: A New Ally in Alignment

As we stand at the precipice of a new technological era, there’s a powerful new ally in this endeavor: Artificial Intelligence. The AI angle is particularly exciting because it offers unprecedented capabilities to revolutionize how we align and measure training impact.

Imagine a scenario where we stop guessing at what our teams need and start knowing.

Identifying Skill Gaps with Precision

AI can analyze performance data, project trends, and even HR records to pinpoint exact skill deficiencies.

Instead of a broad "communication workshop" for everyone, AI might reveal that one specific team struggles with "technical writing for client specs," allowing for a surgical, high-impact intervention.

Tailoring Content to Strategy

AI can recommend and even tailor learning content based on an individual's role, the organization's strategic roadmap, and identified skill gaps. This ensures every learning minute contributes directly to business objectives.

It moves us from 'one-size-fits-all' to 'one-size-fits-one,' at scale.

Measuring Impact in Real-Time

Beyond post-training surveys (which only tell us if people liked the training), AI can correlate learning interventions with real-world performance metrics. It provides immediate insights into ROI, allowing for continuous optimization of programs. Did the coding bootcamp actually reduce bug rates? Did the sales training actually decrease the sales cycle? AI helps us answer these questions with data, not intuition.

My Final Truth

My path from the tangible world of machining to the complex landscape of international business has taught me one profound truth:

Every part, every process, and every person's growth must contribute to a greater, well-defined objective.

This principle applies just as powerfully to how we develop our people. Training is an investment. Like any investment, it requires a strategy, a mechanism for management, and a clear expectation of return.
